But what if, instead of sidestepping our prejudices, we're just teaching a machine to copy our own biases, only faster and at a scale we've never seen? We zero in on a pattern of high-profile failures across the biggest names in tech, from Google skewing job ads to men, to Facebook's system exhibiting racial bias, and the infamous Amazon recruiting tool that had to be scrapped. Amazon's AI, trained on decades of male-dominated hiring data, taught itself that male candidates were preferable, actually penalizing resumes that included the word "women's"—meaning being captain of the women's chess club counted against you. The AI didn't invent this bias; it learned it from us.

This is the most crucial concept to understand: AI is a mirror. It has no opinions; it simply finds patterns in the data we feed it. If our history of hiring is full of bias, the AI learns that bias as a successful pattern and reinforces it. This training data bias can creep in at every stage, from subtly biased job ad language to favoring keywords on certain resumes, and even to proxy bias, where the AI is smart enough to use stand-ins like zip codes or college names to figure out protected characteristics even when they are hidden.

The challenge of defining fairness is mathematically complex. We look at the legal benchmark in the US, the EEOC’s 4/5 Rule, a simple statistical test to flag adverse impact against a specific group. We demonstrate how a simple division ($30\% / 60\% = 50\%$) can mathematically expose potential discrimination. However, the system is challenged by the opposing goals of group fairness (statistical equality for entire groups) and individual fairness (similar outcomes for similar qualifications), which are often impossible to satisfy simultaneously.

But fixing the code might only be half the battle. We reveal the real game-changer suggested by recent research: we have been giving the AI the wrong job. When an AI is asked to select the final hire, it becomes risk-averse, picking the safest choice and filtering out high-potential, unconventional candidates. When asked instead to screen for a pool of promising people to interview, it is free to suggest a more diverse group. We've been using a hammer when we needed a sieve.
